Bright Beginnings, Inc. (BBI) understands the special needs of young children and families living in homeless environments and provides a wide range of services to the entire family. It is a great organization with a long history of success. JLM had the special honor and privilege of working in partnership with BBI to enhance some of their HR operations and programs. Before commencing the project, JLM met with the BBI management team to thoroughly understand their most pressing HR challenges which consisted of an outdated employee handbook, no formal compensation program and multiple performance management processes that they desired to consolidate into one program that could be used organization wide.

SOLUTION

JLM reviewed and updated the BBI handbook to ensure policies reflected BBI’s current practices, were in compliance with current Federal and District of Columbia employment laws (as applicable) and that policies were also aligned with BBI’s mission, vision and values.

JLM worked in partnership with BBI to update their performance management process. We consolidated the multiple performance management forms that were being used for different groups of employees into one consolidated performance management form and process that could be used across all employee groups. We implemented new performance rating definitions that reflected the organizations vision and values. The most significant change to this process was the separation of performance management process from salary increases. The change becomes effective in 2017.

JLM conducted a formal compensation benchmark study. We utilized a variety of salary survey tools including the Head Start salary survey. Some of the survey instruments didn’t provide the information we had hoped. As a result we had to get a bit creative and developed a custom compensation structure for BBI. JLM used many of the standard compensation tools to develop the model for BBI. The structure also included how to determine “compa-ratio.” We also provided BBI with a merit grid tool that would assist them with determining salary increases based on operating budget and compa-ratio.

JLM will continue to provide ad hoc consulting services to BBI as they prepare for growth and the opening of their second center in late 2017.
